Mas afinal, a que se deve tal interesse? Ser\u00e1 este fator decisivo para a minha organiza\u00e7\u00e3o, mesmo numa altura em que a minha maior preocupa\u00e7\u00e3o \u00e9 a viabilidade financeira a curto prazo?<\/p>\n<p>Com origem pouco precisa, mas que se estima ter ocorrido na d\u00e9cada de 60 pela m\u00e3o do investigador H. S. Becker, o conceito de compromisso entre um profissional e a organiza\u00e7\u00e3o em que est\u00e1 inserido conheceu uma r\u00e1pida evolu\u00e7\u00e3o, gerando uma grande amplitude de defini\u00e7\u00f5es e perspetivas sobre o tema. Mas se quisermos ir ao cerne da quest\u00e3o, o desafio empresarial resume-se na procura do equil\u00edbrio perfeito entre os contributos esperados por parte do colaborador e os consequentes benef\u00edcios a que tem direito, no contexto da empresa em que exerce fun\u00e7\u00f5es.<\/p>\n<p>Se a equa\u00e7\u00e3o \u201cremunera\u00e7\u00e3o-produtividade\u201d fosse, por si s\u00f3, solu\u00e7\u00e3o para este problema, h\u00e1 muito que a maioria das organiza\u00e7\u00f5es teria o desafio ultrapassado, com taxas de rotatividade residuais e \u00edndices de produtividade elevados. Mas sabemos que n\u00e3o. Por exemplo, a exist\u00eancia de uma elevada m\u00e9dia de anos de servi\u00e7o n\u00e3o prova, de forma alguma, a exist\u00eancia de profissionais comprometidos. Na maioria dos casos, pressup\u00f5e n\u00edveis de produtividade que se limitam aos m\u00ednimos ol\u00edmpicos, por equipas acomodadas e fortemente enraizadas na sua zona de conforto.<\/p>\n<p>Desta forma, cedo se constatou que, para al\u00e9m do sal\u00e1rio, outras dimens\u00f5es s\u00e3o essenciais para ter colaboradores motivados, produtivos e alinhados com os objetivos da organiza\u00e7\u00e3o.<\/p>\n<p>Segundo os modelos de an\u00e1lise das principais institui\u00e7\u00f5es internacionais especializadas na monitoriza\u00e7\u00e3o de indicadores de compromisso organizacional \u2013 por exemplo, a Kenexa (da IBM), a AON Hewitt e a Gallup \u2013, as dimens\u00f5es cuja import\u00e2ncia \u00e9 mais consensual s\u00e3o a identifica\u00e7\u00e3o com a vis\u00e3o da organiza\u00e7\u00e3o, as oportunidades de crescimento na empresa, as boas condi\u00e7\u00f5es f\u00edsicas de trabalho, uma comunica\u00e7\u00e3o eficaz, a exist\u00eancia de trabalho de equipa, a qualidade da lideran\u00e7a e o reconhecimento objetivo do m\u00e9rito baseado no desempenho.<\/p>\n<p>Existe, ent\u00e3o, uma a f\u00f3rmula comumente aceite para potenciar o alinhamento entre colaborador e empresa, vert\u00edvel em indicadores que podem ser monitorizados com o mesmo empenho que qualquer outro KPI estrat\u00e9gico para o seu neg\u00f3cio.<\/p>\n<p>No entanto, num contexto de retra\u00e7\u00e3o econ\u00f3mica, em que a liquidez das empresas \u00e9 o principal desafio, faz sentido dedicar tempo a este tipo de fatores? Mais: num mercado caracterizado pela crescente oferta de profissionais decorrente de \u00edndices de desemprego galopantes, continua o compromisso organizacional a ser um elemento de elevado valor acrescentado? Quest\u00f5es leg\u00edtimas por parte de gestores ocupados com a redu\u00e7\u00e3o do n\u00famero de efetivos ou com a gest\u00e3o dos processos de <em>layoff<\/em>, com uma \u00fanica prioridade em mente: a viabilidade do seu neg\u00f3cio.<\/p>\n<p>A verdade \u00e9 que, ao contr\u00e1rio do que possa parecer, nunca fez tanto sentido olhar para o compromisso organizacional enquanto vantagem competitiva. Assumir, de forma oportunista, que em tempos turbulentos, caracterizados pelo medo de perda do emprego, pela diminui\u00e7\u00e3o das refer\u00eancias de retribui\u00e7\u00e3o e pela crescente facilidade de substitui\u00e7\u00e3o de trabalhadores, \u00e9 poss\u00edvel passar para segundo plano dimens\u00f5es subjacentes ao compromisso organizacional do colaborador acarreta riscos s\u00e9rios para a organiza\u00e7\u00e3o.<\/p>\n<p>Em primeiro lugar, porque se a rela\u00e7\u00e3o entre colaborador e empresa se passar a basear exclusivamente no fator pecuni\u00e1rio, \u00e9 inevit\u00e1vel que a entrega feita pelo colaborador se cinja tamb\u00e9m ao que \u00e9 obrigado pelo seu descritivo funcional. Ou seja, cai por terra todo e qualquer esfor\u00e7o discricion\u00e1rio que \u00e9 normalmente levado a cabo por colaboradores motivados, no seu zelo em lutar pelos objetivos da organiza\u00e7\u00e3o, porventura penalizando a qualidade do produto ou servi\u00e7o.<\/p>\n<p>Em segundo lugar, caso o colaborador acabe por abandonar a empresa, mesmo que at\u00e9 seja facilmente substitu\u00eddo por outro, estar\u00e1 a oferecer \u00e0 concorr\u00eancia o investimento feito at\u00e9 ali, al\u00e9m dos custos financeiros de rotatividade, normalmente elevados e que n\u00e3o ajudam a tesouraria da empresa.<\/p>\n<p>Finalmente, h\u00e1 que ter em conta que os trabalhadores menos qualificados s\u00e3o tendencialmente os primeiros a popular o mercado de m\u00e3o-de-obra dispon\u00edvel.
