N\u00e3o obstante, ele \u00e9 um dos elementos primordiais na rela\u00e7\u00e3o laboral, assumindo grande preponder\u00e2ncia na intera\u00e7\u00e3o empregador-colaborador. Vamos de seguida analisar algumas tend\u00eancias neste campo, tendo em conta a import\u00e2ncia do tema para a competitividade de qualquer empresa no atual panorama da hospitalidade.<\/p>\n<p>A evolu\u00e7\u00e3o do tema do pacote remunerat\u00f3rio est\u00e1 sensivelmente a par e passo com o da pr\u00f3pria economia ou da hist\u00f3ria das empresas, e tem sido influenciada por diversos fatores. Entre os principais encontram-se as conting\u00eancias de cada setor, as caracter\u00edsticas demogr\u00e1ficas e as especificidades geracionais da m\u00e3o-de-obra ativa.<\/p>\n<p>No que respeita ao setor da hospitalidade em Portugal, e comparativamente com outras \u00e1reas do tecido empresarial, o conceito de pacote remunerat\u00f3rio tem representado, com as devidas exce\u00e7\u00f5es, pouco mais do que o recebimento do sal\u00e1rio em si. Este facto constitui uma enorme desvantagem competitiva na atra\u00e7\u00e3o das novas gera\u00e7\u00f5es de profissionais, sobretudo aquela nascida j\u00e1 no s\u00e9culo XXI &#8211; conhecida como Gera\u00e7\u00e3o Z, ou Zoomers.<\/p>\n<p>Esta gera\u00e7\u00e3o, que representa j\u00e1 o maior grupo demogr\u00e1fico ativo no mercado de trabalho, \u00e9 a que substitui o <em>\u201cwhat<\/em>\u201d pelo <em>\u201cwhy\u201d. <\/em>Mais do que projetos, os <em>zoomers<\/em> procuram causas e identificam-se com experi\u00eancias de empregador diferenciadoras. Dessa forma, nenhuma outra gera\u00e7\u00e3o deu tanta \u00eanfase a benef\u00edcios n\u00e3o pecuni\u00e1rios, aqueles que v\u00e3o para al\u00e9m da retribui\u00e7\u00e3o financeira do seu trabalho.<\/p>\n<p>De uma forma sint\u00e9tica, podemos dizer que esta gera\u00e7\u00e3o valoriza tr\u00eas fatores, a diversifica\u00e7\u00e3o, a personaliza\u00e7\u00e3o e a autonomia.<\/p>\n<p>Comecemos pela diversifica\u00e7\u00e3o. Segundo um estudo levado a cabo pela empresa de consultoria <em>Lincoln Financial Group<\/em>, 60% dos profissionais da Gera\u00e7\u00e3o Z aceitariam um sal\u00e1rio em m\u00e9dia 10% inferior em troca de outros benef\u00edcios relevantes. O mesmo estudo conclui ainda que 71% destes profissionais assumem que, ap\u00f3s o sal\u00e1rio, \u00e9 o pacote de benef\u00edcios a principal raz\u00e3o da sua continuidade na empresa. A juntar a estes dados, um inqu\u00e9rito levado a cabo pela <em>Glassdoor <\/em>conclui que 80% dos profissionais das gera\u00e7\u00f5es <em>Millennial <\/em>e Z preferem assumidamente alcan\u00e7ar mais benef\u00edcios no seu pacote remunerat\u00f3rio a ter uma melhoria no sal\u00e1rio que auferem. Mais do que um aumento salarial, que na pr\u00e1tica \u00e9 absorvido pela elevada carga fiscal existente no nosso pa\u00eds, um benef\u00edcio adicional tem um valor percebido muito al\u00e9m do seu custo efetivo e pode ter um impacto significativo em termos da qualidade de vida efetiva do profissional. Neste contexto, os principais analistas apontam as \u00e1reas da sa\u00fade e bem-estar, mobilidade, ensino e entretenimento como as mais relevantes para os benef\u00edcios desejados pelos profissionais da Gera\u00e7\u00e3o Z. Desde a subscri\u00e7\u00e3o mensal de desloca\u00e7\u00f5es TVDE, \u00e0 forma\u00e7\u00e3o em plataformas <em>online,<\/em> passando pelo <em>streaming<\/em> de conte\u00fados de entretenimento, existem in\u00fameros exemplos de potenciais benef\u00edcios que dever\u00e3o come\u00e7ar a fazer parte do ecossistema remunerat\u00f3rio das organiza\u00e7\u00f5es, visto j\u00e1 fazerem parte do estilo de vida dos profissionais <em>zoomers.<\/em><\/p>\n<p>Em segundo lugar, temos a personaliza\u00e7\u00e3o. Esta \u00e9 a gera\u00e7\u00e3o das op\u00e7\u00f5es, da \u201cinforma\u00e7\u00e3o primeiro\u201d, dos processos intuitivos e \u201c\u00e0 medida\u201d. Esta \u00e9 a gera\u00e7\u00e3o que est\u00e1 habituada a cancelar a sua subscri\u00e7\u00e3o de <em>streaming<\/em> de m\u00fasica de um dia para o outro, sem burocracias, e reativ\u00e1-la quando assim entender; a ter dispon\u00edveis enormes quantidades de conte\u00fados de entretenimento para poder escolher, ou a poder encomendar o menu de in\u00fameros restaurantes com tr\u00eas ou quatro toques numa aplica\u00e7\u00e3o.<\/p>\n<p>E finalmente, temos a autonomia. \u00c9 tamb\u00e9m importante que os pacotes remunerat\u00f3rios sigam a tend\u00eancia de permitir um controlo in\u00e9dito por parte do profissional na configura\u00e7\u00e3o cont\u00ednua dos seus benef\u00edcios. Diversas empresas, como a Spotify, a N6A ou a Evotext, investiram j\u00e1 em desenvolver sistemas em que cabe ao profissional ativar ou desativar autonomamente os benef\u00edcios que considera relevantes, ao longo do tempo, mediante os cr\u00e9ditos de que disp\u00f5e no seu pacote remunerat\u00f3rio.<\/p>\n<p>Em suma, a diversifica\u00e7\u00e3o, personaliza\u00e7\u00e3o, flexibilidade e autonomia s\u00e3o tend\u00eancias incontorn\u00e1veis no panorama atual dos pacotes salariais. Ainda longe desta realidade, interessa ao sector da Hospitalidade nacional constatar que n\u00e3o basta apenas vencer-se a hist\u00f3rica batalha dos baixos sal\u00e1rios praticados, para se conseguir reter o Capital Humano qualificado, que escapa consecutivamente para outras \u00e1reas profissionais.
